After reading Chapter 4 of Shackleton's Way answer the question: How did Shackleton get the best from each individual on his crew?

Shackleton get the best from each individual on his crew by showing great leadership to thier crews in times when thier ship got stuck. He knew that doing nothing will not save them also no one would come to save them. He decided to lead his crew working together. He created a system in which if he and his crew work together then they would be able to handle any difficult situation.
Each individual on his crew was inspired by his strong determination and optism to get out alive. His strong mission gone contagious in his crew members and create optimism that if they all follow the mission then they would face the situation. The activities like singing, games, fun antics, and other merriment during the expedition show how optimism was present in each crew member even in such difficult situation.
The purpose set by Shackleton was shared by all crew members because they all knew that joing the expedition will lead to success. Shackleton focused on building unity and Commitment. He created open door policy and let each crew member understand each other. He knew without the team, they could never reach their goal. He got to know each team member personally and understood their strengths and their style.
He was fair and unbiased leader and lead by example in the expedition.These instances and traits of his bring the best out of each individual on his crew.
