CASE Study of management of organization behavior :

Soltis & Sons is a management consulting firm that is attempting to grow its business by targeting small businesses that are run by women or immigrants. In pursuing this strategy, the company has hired employees of other cultures whose first language is not English. Many of these employees are under 30 and they do not have college degrees. While this effort is leading to a workforce that mirrors the clients, the company finds that employees and managers are experiencing difficulties communicating with one another. This leads to misunderstandings and a decrease in productivity and customer satisfaction. For example, if a manager gives instructions about completing a certain task to an employee who fails to fully comprehend the instructions, the employee may make mistakes.

The director of Human Resources is considering whether or not to offer some type of training, yet none has been offered to date. She thinks some employees may be

impacted by negative stereotypes associated with a lack of work experience with people from different cultures. She also noted that some work teams do not like to be

supervised by younger people of color. A few employees quit over this issue and management is trying to decide what to do.

Using the 3-Step Problem-Solving Approach and the Organizing Framework, how can Soltis & Sons address the problem?

Step 1: Define the problem. What are the gaps between the desired outcomes and the current state?

Step 2: Identify causes of the problem. Remember, the diversity climate is an important situation factor. There are also relevant processes across the individual

level (perception, attributions, and psychological safety), the group/team level (group/team dynamics), and the organizational level (options to manage diversity).

These inputs and processes have critical outcomes.

Step 3: Make recommendations for solving the problem. What options does Soltis & Sons have?

Step 1: Problem Definition

The problems of Soltis and Sons company are lack of training, cultural differences, employee retention. This results in lack of trust and decrease in productivity.

The management has allocated fresh resources in the company who doesn't have enough work experience. Here, the company failed in analysing the behavior of the employees in future.

There is no common language for the employees to communicate with each other which leads to misunderstanding and miscommunication.

Since all the employees have different mother tongue leads to failure of following the instructions said by the superiors. Due to which, most of the employees resigned from jobs as they are not comfortable with the peer groups and to avoid conflict.

Step 2: Causes of the problem:

Individual level

People having different languages as their mother tongue will not have similar thoughts, ideas, beliefs and assumptions. Perception of employees who has different mindset makes them stressful in the work environment. Attribution among the employees get affected due to cultural differences and barriers to communication. One cannot understand the other person and try to work in their own way in which the overall productivity will get decreased. With this work environment, employees cannot work peacefully and they get stressed of doing work.

Group/Team level

Moreover groups will not be formed if people comes from different culture. This affects the team work and it is very difficult for the management to make any decisions. There will be a lack of coordination between the employees.

Organizational Level

Trust towards the company will automatically reduces if there is no pleasant work environment leads to employee retention. The management has to take better control in recruiting the employees. It is important for the superiors to understand the cultural beliefs and then communicate with the employees accordingly.

Step 3: Recommendations for Soltis and Sons:

It is suggested to initiate a diversity program to make the employees understand the work culture and environment.

It is important for the managers to read the employees mind and inculcate the skills of employees skills to make better work environment.

The diversity programs enhances organizational behavior in such a way employees get to understand the differences and work accordingly.

The managers should be flexible in terms of addressing the issues related to the employees.

Training should be given in terms of adapting to the different work culture.

Managers of Soltis should carefully plan and implement organizational practices to make it common and the same to be closely monitored.
